Feedback is one of the bedrocks of growth and development in the workplace. Feedback can be communicated as constructive criticism or negative feedback.

One of the generally embraced methods of feedback is the “feedback sandwich” approach. This approach is communicated in three phases:

This basically sandwiches negative feedback as the ham in between two buns of “praise.” It is widely thought to set a good pace for the conversation so that the spirit of the receiver is lifted before addressing the main point of the conversation — the actual feedback.

While this seems like a great approach, it can be counterproductive.

When you use the feedback sandwich repeatedly, the receiver comes to expect negative feedback every time you give it. And they just want you to be done with the praise because they can already see the negative feedback coming.
The feedback sandwich does not appear to be accessible to people from diverse cultural backgrounds. This feedback approach is mostly native to the West. The modern workplace is fast becoming remote, with staff from different countries and even continents across the globe. The implication of this is that while a person from a certain demographic might enjoy getting praised before being reprimanded, another might rather you go straight to the point.

The first step in dealing effectively with a difficult employee is to learn as much as possible about what makes the person tick and why they’re doing what they’re doing. If it’s something they’ve done before, try to understand why they did it then and what was different about those circumstances versus now. This will earn the employee’s trust and possibly motivate them to improve.
